An Axe & Arrow Proposal Prepared For:

What's the challenge?

The US leadership community (approx. 50 leaders) is at an inflection point. Following the Mosaic acquisition and significant headcount growth, the "village" has become fragmented. The specific needs identified for the May 2026 offsite are:

  • Connection & Context (The Mosaic Factor): With the integration of Mosaic and a dispersed workforce, many leaders—specifically across Sales, Marketing, and Tech—do not fully understand each other's day-to-day reality. There is a need to build empathy and cross-functional awareness.

  • Regional Autonomy & Voice: US leaders (particularly within Tech) feel a lack of autonomy and struggle to influence Global/Israel. They need to define their "US Voice" and shift from feeling like a satellite office to a cohesive region that can adapt global directives to the local market.

  • VP Ownership: There is a gap in ownership at the top. While C-level (Paul/Adam) are present, the drive must come from the VPs (Katie, Peter, Andy, Macaire, Omer, Yoav). These VPs need to be aligned before the session to ensure they model the right behavior.

  • "No Training" Mandate: This session must strictly avoid skill-building or training modules. It must be a space for connection, "real talk," and collaborative problem-solving.

What is the Axe & Arrow recommendation?

Transforming the US: Building Bridges & Breaking Fences

In this focused half-day offsite, HiBob US Leaders will:
  • Connect the Village: Move beyond transactional updates to genuine relational depth, integrating the "acquired Mosaic" and legacy Bobbers into a unified community that understands the human reality behind the job titles.
  • Amplify the "US Voice": Shift the mindset from being a satellite implementation site to a cohesive region with a distinct voice, identifying where local autonomy is required to adapt Global/Israel directives effectively.
  • Bridge the Tech & GTM Divide: Dismantle the silos between the Go-To-Market teams and the growing US Tech organization, fostering empathy for the differing pressures and timelines that currently create friction.
  • Practice "Real Talk" over "Polished Updates": Create a psychologically safe container ("Vegas Rules") where leaders can share vulnerabilities and actual business tensions, rather than performing competence for their peers.
  • Co-Create the Path Forward: Move from passive observation to active ownership by collaborating on a singular, high-stakes regional challenge, proving that the answers to the US region's growth lie within the room, not just at HQ.

To move the US leadership team from a collection of individuals to a unified "Village," we have designed a three-part arc. This structure ensures that the offsite is not an isolated event, but a catalyst for sustained change—starting with VP alignment, moving through deep collaboration, and ending with actionable accountability.
ACT I: The "First Team" Summit (VP Alignment)
VIRTUAL  |  90 MIN  |  US VP's

Before we can ask the wider leadership group to "Connect the Village," the village elders must be aligned. This 2-hour session is a dual-purpose workshop: it is 50% team-building for the VPs (who rarely meet as a dedicated US cohort) and 50% strategic design for the offsite.
Part A: The VP "Check-In" (60 Mins)
Focus: Psychological Safety & Executive Cohesion

We will start by explicitly addressing the "US Voice" at the executive level.
  • The "User Manual" Speed Round: Each VP shares one thing their peers might misunderstand about their current pressure (e.g., Tech vs. GTM timelines).
  • The "US Paradox" Discussion: A facilitated dialogue on the tension between Global Alignment and Local Autonomy. We will identify: Where are we united? Where are we fragmented? Do we trust each other enough to present a united front to the Directors?
  • Outcome: Shifting this group from individual functional heads to a cohesive "US Leadership Council."
Part B: The "Challenge" Design (60 Mins)
Focus: Strategic Direction & Buy-In

With the VPs aligned, we turn our attention to the 50 leaders they manage. We will co-create the "One Big Question" or "Live Case Study" that will anchor the offsite.
  • The Criteria: Is this a real problem? Do we actually want their input? Will we commit to piloting their best solution?
  • The Selection: We will select 1-2 critical business frictions (e.g., "The handoff between Sales promises and Tech delivery") to serve as the raw material for the offsite's "Innovation Sprint."
  • Outcome: A concrete, high-stakes challenge for the offsite that ensures the day is relevant, not theoretical.
ACT II: The Village Assembly
IN-PERSON  |  NYC  |  4 HRS  |  60 US LEADERS

This 4-hour experience is designed to break down barriers and build up solutions. It is not training; it is facilitated collaboration.
MODULE 1: The "Vegas Rules" & Values Poker (60 Mins)
Focus: Psychological Safety & Connection

We cannot ask leaders to solve hard problems together if they do not feel safe with one another. This opening module is designed to break down the "professional veneer" and the specific walls between Mosaic/Legacy and Tech/GTM.
  • The Activity: Leaders are seated at mixed tables (Tech next to Sales, Legacy next to New Joiners). Using a gamified "Values Poker" exercise, they trade and negotiate value cards to define their personal leadership core.
  • The Transformation: By forcing leaders to explain why they chose a specific value to a peer they rarely interact with, we accelerate intimacy. The room shifts from a group of strangers to a "Village" with shared language.
MODULE 2: The Empathy Map (45 Mins)
Focus: Cross-Functional Context

Before solving problems, we must understand the players.
  • The Activity: "A Day in the Life" rapid rounds. Tech leaders explain their biggest current blocker to Sales leaders, and vice versa. No solving allowed—only listening.
  • The Transformation: This dismantles the "us vs. them" narrative. Leaders realize that the friction they feel isn't personal competence issues, but systemic challenges their peers are also navigating.
MODULE 3: The "US Innovation Sprint" (90 Mins)
Focus: Autonomy & Co-Creation

Addressing the sentiment that the US lacks a "voice," this module proves that autonomy is taken, not given.
  • The Activity: Working in cross-functional pods, leaders tackle the "One Big Question" defined by the VPs in Act I (e.g., "How do we better synchronize the US Tech and GTM engines without waiting for Global?"). Groups have 60 minutes to ideate a solution, followed by 30 minutes of "Shark Tank" style pitches.
  • The Transformation: This moves the energy from complaining about lack of influence to exercising local agency. It creates a backlog of tangible, peer-generated ideas to improve US operations.
MODULE 4: The Commitment Circle (45 Mins)
Focus: Accountability & Closing

To ensure the energy of the offsite doesn't evaporate the moment leaders leave the room, we close with radical clarity on next steps.
  • The Activity: VPs provide real-time reaction/validation to the pitches from Module 3. Then, every leader identifies one "Stop" (a silo-reinforcing behavior they will cease) and one "Start" (a cross-collaboration habit they will adopt).
  • The Transformation: Leaders leave with an accountability partner from a different function, ensuring the "Village" remains connected after the event concludes.
ACT III: The "US Voice" Calibration (Post-Event Regroup)
VIRTUAL  | 60 MIN  |  US VP's

The success of the offsite isn't measured by how good the energy was in the room, but by what happens after the leaders leave. In this critical 60-minute executive session, we will process the output of the "Innovation Sprint" and solidify the leadership narrative.
  • The Review: We will review the top solutions generated by the cross-functional pods, filtering them through a "Reality Check" matrix. VPs will select the 1-2 initiatives they will officially sponsor and Resource.
  • The Narrative: VPs will practice their "Elevator Pitch" regarding the event's outcomes. How do we describe the "US Transformation" to Global leadership (Paul, Adam, and Israel)? We will script and rehearse the story to ensure the US leadership team speaks with one consistent, powerful voice.
  • The Action: Immediate assignment of owners and next steps for the selected initiatives, ensuring the momentum from the offsite translates into visible business results within 90 days.

Program
Outcomes

  • Regional Cohesion: The "US Village" will be established as a tangible network, where leaders know who to call in other departments (specifically Tech vs. GTM) to remove blockers.

  • Operationalized Autonomy: The US leadership team will have a validated list of concrete initiatives they can execute immediately to improve regional performance without waiting for Global approval.

  • VP & Director Alignment: A reduction in the "us vs. them" dynamic between leadership layers, replaced by a shared understanding of the US strategic priorities.

Ingrid and her team have been amazing to work with.  They are experts and great partners in developing leadership training for our team.  I lost count as to how many participants have said the training they received was the best they have ever taken.  My organization identified a need to build strong leaders.  We worked with Ingrid to co-create a program to address areas such as influencing, compelling conversations, and executive presence.  Despite participants having to get out of their comfort zone, they were completely engaged, embraced the learnings, and had fun throughout the experience.  I have nothing but high regards for Ingrid and her team!
